
{"id":8056,"date":"2025-06-19T11:42:58","date_gmt":"2025-06-19T09:42:58","guid":{"rendered":"https:\/\/www.hrexperience.rs\/?p=8056"},"modified":"2025-06-19T13:03:18","modified_gmt":"2025-06-19T11:03:18","slug":"ceo-panel-zadovoljstvo-i-angazovanost-zaposlenih-su-odgovornost-celog-menadzmenta","status":"publish","type":"post","link":"https:\/\/www.hrexperience.rs\/en\/vesti\/ceo-panel-zadovoljstvo-i-angazovanost-zaposlenih-su-odgovornost-celog-menadzmenta\/","title":{"rendered":"CEO panel: Zadovoljstvo i anga\u017eovanost zaposlenih su odgovornost celog menad\u017ementa"},"content":{"rendered":"<p>Kako lideri uti\u010du na radno okru\u017eenje i kako svojim liderskim stilom uti\u010du na uspeh i zadovoljstvo zaposlenih, bila je jedna od tema na CEO panelu odr\u017eanom u okviru Sedme konferencije HR Experience u Beogradu, u organizaciji Infostuda. <strong>Programska direktorka ovogodi\u0161nje konferencije, Natalija Pe\u0161i\u0107, rukovodilac za ljudske resurse i razvoj u A1 Srbija<\/strong>, <strong>razgovarala je sa liderima tri velike kompanije na na\u0161em tr\u017ei\u0161tu \u2013 Milanom Gospi\u0107em iz Microsofta, Draganom Filipovi\u0107em iz Generali Osiguranja Srbija i Dragomirom Kosti\u0107em iz Atlantic Brands<\/strong>.<\/p>\n<p>Kultura anga\u017eovanosti i zadovoljstvo zaposlenih je strate\u0161ka obaveza \u010ditavog menad\u017ementa a ne samo HR profesionalaca, zaklju\u010deno je na panelu, koji je Nata\u0161a Pe\u0161i\u0107 zapo\u010dela re\u010dima: \u201cLideri su klju\u010d za kreiranje poslovne kulture, stoga je va\u017eno da razumemo na\u010din na koji oni vode biznis ali tako\u0111e kako oni vide HR i \u0161ta o\u010dekuju od nas\u201d.<\/p>\n<p>Ko je po va\u0161em mi\u0161ljenju odgovoran za zadovoljstvo zaposlenih u kompaniji, kako vidite ulogu HR-a i ulogu lidera, upitala je Nata\u0161a Pe\u0161i\u0107, moderator panela trojicu u\u010desnika, lidere u velikim kompanijama u Srbiji.<\/p>\n<p><strong>Dragan Filipovi\u0107 iz Generali Osiguranja<\/strong> <strong>Srbija<\/strong> naglasio je da je menad\u017ement prevashodno odgovoran za kulturu organizacije. On je dodao:<\/p>\n<p>\u201eHR treba da opipa puls kompanije, ali, bez obzira da li smo zadovoljni ili ne motivacijom i anga\u017eovano\u0161\u0107u zaposlenih, klju\u010dna odgovornost je na vrhu kompanije a ne na HR-u. Ljudi koji rade u HR-u odgovoran ni za dobru ni za lo\u0161u motivaciju i anga\u017eovanost. Odgovorni su menad\u017eeri koji rade sa tim zaposlenima, kako za rezultate tako i za kulturu koja se promovi\u0161e. Sve ide sa vrha i mora svesno da se kreira kultura, integritet i kredibilitet kompanije. Ukoliko HR posmatramo kao krvotok, a kompaniju kao ljudsko telo, onda je krvna slika ili alarm koji treba da nas upozori, ili potvrda da dobro tretiramo svoj organizam.\u201c<\/p>\n<h2><strong>\u0160ta \u017eeli generacija Z?<\/strong><\/h2>\n<p><strong>Dragomir Kosti\u0107 iz Atlantic Brands-a rekao je da je tema zadovoljstva zaposlenih tema koja kroz godine evoluira, s obzirom da se i struktura zaposlenih menja. <\/strong><\/p>\n<p>\u201cKao ilustraciju tih promena nave\u0161\u0107u da mi u Atlantic grupi me\u0111u novozaposlenima sada imamo 80% milenijalaca i pripadnika generacije Z. Ta promena dramati\u010dno menja pri\u010du. Pri tome u kompaniji oni nisu dominantni, ve\u0107 tu imamo i pripadnike X generacije i bejbi bumere. Kada tome pridodate druge karakteristike, pol na primer, situacija je kompleksna. Od kompanija se zahteva da budu agilne. Atlantic grupa je to prepoznala i svake dve godine nastojimo da preispitamo pristup koji imamo prema zaposlenima i uslove i benefite koje pru\u017eamo. Na kraju dana, uslovi koje pru\u017eamo jesu va\u017eni, te pru\u017eamo razli\u010dite podsticaje kojima nastojimo da uti\u010demo na zadovoljstvo zaposlenih\u201d, rekao je Dragomir Kosti\u0107.<\/p>\n<p>\u201cNa\u0161a kompanija ve\u0107 deset godina istra\u017euje anga\u017eovanost zaposlenih i broj pitanja koja postavljaju u ovoj anketi se pove\u0107ao sa sedam na preko \u010detrdeset pitanja. Na po\u010detku je broj onih koji su u\u010destvovali u anketi bio ispod 70 posto i anga\u017eovanost je bila 69 posto. Mi danas, nakon vi\u0161e od deset godina, imamo da 93 posto zaposlenih u\u010destvuje u anketi, dok je anga\u017eovanje zaposlenih poraslo na oko 85 posto. <strong>Ljudi su se navikli da moraju da ka\u017eu \u0161ta im je bitno, kompanija to mora da \u010duje\u201d, rekao je Kosti\u0107, napominju\u0107i va\u017enost ne samo formiranja ve\u0107 i implementacije akcionih planova koji nastaju na osnovu povratne informacije od zaposlenih. Kosti\u0107 je istakao da u Srbiji generalno nije dovoljno za\u017eivela kultura kontinuirane povratne informacije<\/strong>, a da je ba\u0161 ta implementacija dogovorenog klju\u010dan korak na osnovu kog taj akcioni plan dobija smisao, a zaposleni do\u017eivljaj da ih je menad\u017ement \u010duo.<\/p>\n<p><strong>Dragomir Kosti\u0107 je rekao da n<\/strong>ema \u010darobnog odgovora na pitanje kako pove\u0107ati zadovoljstvo i anga\u017eovanost zaposlenih. \u201cSvi smo mi ljudi i niko nema tapiju na to kako se to ta\u010dno radi. Ali, postoje recepti i trendovi na koje ne smemo ostati nemi. Sve se poprili\u010dno zna, ne smemo da se ne povinujemo tome kako ljudsko bi\u0107e funkcioni\u0161e\u201d. Kosti\u0107 je naglasio da je u prethodne dve godine Atlantic grupa imala fokus na transformaciju a da \u0107e ove i slede\u0107e godina biti fokusirana na human centricity, na bolje razumevanje ljudske du\u0161e i potrebe, posebno jer generacije koje dolaze imaju i neka nova o\u010dekivanja.<\/p>\n<h2><strong>Briga o zadovoljstvu zaposlenih je timska funkcija<\/strong><\/h2>\n<p>Milan Gospi\u0107 iz Microsofta je istakao da je briga o zadovoljstvu i anga\u017eovanosti zaposlenih timska funkcija, a jedan od \u010dlanova tima je HR.<\/p>\n<p>-Poslednjih deset do petnaest godina dramati\u010dno se promenila se uloga HR-a u kompanijama. Sada ne samo da \u010desto ima i druga\u010dije ime, ve\u0107 je HR sve vi\u0161e zaista biznis partner. Ta transformacija u HR biznis partnera je najbolje \u0161to se desilo. Kao biznis partner HR je upravlja\u010dka funkcija, rekao je Gospi\u0107.<\/p>\n<p>-HR je preneo veliki deo svojih funkcija na lajn menad\u017eere u strukturi organizacije. Naravno, za HR funkcije koje su prenete lajn menad\u017eeru, potrebna je podr\u0161ka i konsultacija HR-a u razvijanju znanja i ve\u0161tina, rekao je on. Milan Gospi\u0107 je istakao va\u017enost timskog rada i rekao da je uvek cenio da u upravljanju ima podr\u0161ku HR-a i finansija.<\/p>\n<p>Gospi\u0107 je naglasio je da nije toliko va\u017eno za lidera da li funkcioni\u0161e u hijerarhijskoj ili flat strukturi, ve\u0107 je va\u017eno kako ispoljava svoje ve\u0161tine vo\u0111enja ljudima.\u00a0<strong>Zaposleni ne tra\u017ee savr\u0161enog ve\u0107 autenti\u010dnog lidera, zaklju\u010dio je Milan Gospi\u0107<\/strong>.<\/p>\n<p>S obzirom da je IT industrija nosilac velikih tehnolo\u0161kih promena, Milan Gospi\u0107 je rekao:<\/p>\n<p><strong>-Idemo u pravcu u kojem \u0107e pametni sistemi postati novi zaposleni. Zanimljivo je videti koja je uloga HR-a u tom segmentu<\/strong>. Ta promena dolazi, ako ne danas, ve\u0107 sutra i do\u0107i \u0107e svuda. <strong>Sistemi \u0107e raditi sami i raportira\u0107e ljudima. Treba kreirati odnose izme\u0111u ljudi i sistema, razmi\u0161ljati kako \u0107e oni funkcionisati.<\/strong>\u00a0<strong>HR kao biznis partner bi\u0107e arhitekta tih odnosa<\/strong>.<\/p>\n<h2>Va\u017enost komunikacije i srednjeg menad\u017ementa<\/h2>\n<p>U\u010desnici panela su se slo\u017eili da je redovna i otvorena komunikacija klju\u010dna za zadovoljstvo i anga\u017eovanost zaposlenih. Dragan Filipovi\u0107 je naglasio da su aktivno slu\u0161anje i razumevanje va\u017ene liderske ve\u0161tine koje treba li\u010dnim primerom promovisati u organizaciji. \u201cSlu\u0161ati ne zna\u010di i poslu\u0161ati, ali poslu\u0161ati ne mo\u017eete ako niste slu\u0161ali\u201d, rekao je on. U\u010desnici su se slo\u017eili i da lider ne sme biti neodlu\u010dan, a Filipovi\u0107 je rekao i da je najgora odluka koja nije donesena.<\/p>\n<p>Dragomir Kosti\u0107 je naglasio ulogu HR-a u komunikaciji sa zaposlenima i u interpretaciji odluka, pa je naveo primer od pre nekoliko godina kada je Atlantic grupa imala projekat pobolj\u0161anja za\u0161titne opreme zaposlenih u magacinima. Tada je kompanija kupila, izme\u0111u ostalog, i italijanske \u010dizme sa posebnom za\u0161titom za prednji deo stopala, koja je namenjena za\u0161titi zaposlenih ukoliko im neki objekat padne na stopalo.<\/p>\n<p>-Bez obzira na korisnost i dobrobit od \u010dizama, u po\u010detku, dok zaposlenima u magacinima to nije bilo iskomunicirano na adekvatan na\u010din, oni su se bunili da su im \u010dizme neudobne, da \u017eele da nastave da nose staru obu\u0107u i sli\u010dno. Tek nakon \u0161to im je, kroz aktivnosti HR sektora, ukazano na razloge, opasnosti i koristi od novih \u010dizama, kao i va\u017enost za\u0161titne opreme, oni su prihvatili promenu koja je od po\u010detka bila o\u010digledno u njihovu korist\u201c, rekao je Dragomir Kosti\u0107, isti\u010du\u0107i va\u017enost komunikacije sa zaposlenima.<\/p>\n<p>U\u010desnici panela su se slo\u017eili da posebno va\u017enu ulogu u zadovoljstvu i anga\u017eovanosti zaposlenih ima srednji menad\u017ement. <strong>Dragan Filipovi\u0107 je uporedio va\u017enost srednjeg menad\u017ementa sa ulogom srednje klase u dru\u0161tvu.<\/strong> Milan Gospi\u0107 je tako\u0111e naglasio da je u pitanju specifi\u010dna funkcija ljudi koji su i lideri i profesionalci u oblasti u kojoj rade. Zaposleni posebno cene kada je \u0161ef stru\u010dan u svom poslu, ali je tom menad\u017eeru potrebna ve\u0107a ili manja podr\u0161ka u upravlja\u010dkim ve\u0161tinama od strane
