U budizmu postoji izraz <\/span><i><span data-contrast=\"none\">monkey mind<\/span><\/i><span data-contrast=\"none\">, um majmuna. To je onaj koji stalno kreira scenarije, \u0161ta \u0107emo ako se desi to ili ono, to je um koji uvek brine o ne\u010demu. Uvek nalazi novu stvar koja ga zaokupi, kao novi sjajni predmet njegove nove opsesije. Kakve to veze ima sa vama kao HR profesionalcima? Kao prvo, to je poziv da se sfera o kojoj brinete \u0161to vi\u0161e poklapa sa sferom na koju zaista imate uticaj, \u0161to na \u017ealost, \u010desto nije slu\u010daj, rekao je Martin La\u0161kolnig.<\/span><span data-ccp-props=\"{&quot;134245418&quot;:true,&quot;134245529&quot;:true,&quot;335559738&quot;:40,&quot;335559739&quot;:0}\">\u00a0<\/span><\/p>\n<p aria-level=\"2\"><span data-contrast=\"none\">Podsetio je da je Gartner nedavno objavio listu top prioriteta u oblasti HR, na osnovu ankete 1.400 HR direktora iz vi\u0161e od 60 zemalja. Kompanije ne mogu nastaviti bez vas, i treba da im ka\u017eete da im nikada niste bili potrebniji, da je va\u0161a uloga klju\u010dna. Kako to u\u010diniti? Te\u017eite anga\u017eovanosti i spokoju kroz vo\u0111stvo zasnovano na samopo\u0161tovanju. <\/span><b><span data-contrast=\"none\">Oni su put, a ne destinacija. Kultura zasnovana na samopo\u0161tovanju smanjuje bolovanja, fluktuaciju i postotak gre\u0161aka, a anga\u017eovanost i retencija rastu, rekao je Martin La\u0161kolnig.<\/span><\/b><span data-ccp-props=\"{&quot;134233117&quot;:true,&quot;134233118&quot;:true,&quot;201341983&quot;:0,&quot;335559740&quot;:276}\">\u00a0<\/span><\/p>\n<h2 aria-level=\"2\"><span data-contrast=\"none\">Kako meriti samopo\u0161tovanje?<\/span><\/h2>\n<p><span data-contrast=\"none\">Martin La\u0161kolnig preporu\u010duje merenje samopo\u0161tovanja kroz matriks koji \u010dine dve ose:\u00a0 horizontalna osa predstavlja samovrednovanje, a vertikalna osa kompetenciju.\u00a0<\/span><span data-ccp-props=\"{&quot;134233117&quot;:true,&quot;134233118&quot;:true,&quot;201341983&quot;:0,&quot;335559740&quot;:276}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"none\">&#8211; Ukoliko su samovrednovanje i kompetencija niski, osoba se ose\u0107a kao stalna \u017ertva, puki posmatra\u010d. Druga situacija, ukoliko je samovrednovanje nisko, a kompetencija visoka, to su situacije koje se rezultiraju u samosabota\u017ei. U slu\u010daju poslovnog okru\u017eenja, to je na primer profesionalac koji je ozbiljno spremio prezentaciju, ali na dan kada treba da je izlo\u017ei, zaboravi najva\u017eniji dokument ili fle\u0161 kod ku\u0107e. Tre\u0107i kvadrat je suprotan: to su ljudi koji smatraju da su ba\u0161 oni bo\u017eji dar svetu i da su svi ostali osrednji. Ukoliko je samovrednovanje visoko, a kompetencija niska, govorimo o ljudima koji stalno imaju potrebu da poka\u017eu \u0161ta su postigli, \u0161ta umeju. <\/span><b><span data-contrast=\"none\">I poslednji kvadrat, kada je visoka i kompetencija i samovrednovanje &#8211; imamo spokoj i uspeh. To su ljudi koji su zadovoljni onim \u0161to jesu i \u0161ta su postigli. To je ono gde svi \u017eelimo da budemo. Da budemo zadovoljni onim \u0161to jesmo i da smo priznati kao takvi. Ovaj matriks se ne odnosi samo na nas u poslu, ve\u0107 i u privatnom \u017eivotu, u porodici i dru\u0161tvu<\/span><\/b><span data-contrast=\"none\">, rekao je Martin La\u0161kolnig.<\/span><span data-ccp-props=\"{&quot;134233117&quot;:true,&quot;134233118&quot;:true,&quot;201341983&quot;:0,&quot;335559740&quot;:276}\">\u00a0<\/span><\/p>\n<h2 aria-level=\"2\"><span data-contrast=\"none\">Ko ima prijatelja na poslu?<\/span><span data-ccp-props=\"{&quot;134245418&quot;:true,&quot;134245529&quot;:true,&quot;335559738&quot;:40,&quot;335559739&quot;:0}\">\u00a0<\/span><\/h2>\n<p><b><span data-contrast=\"none\">Martin La\u0161kolnig je pokazao Galupovu mapu anga\u017eovanosti zaposlenih u zemljama sveta. Odmah je skrenuo pa\u017enju prisutnih da se zapravo ta anga\u017eovanost veoma malo menjala u periodu od dve decenije, uprkos rastu bud\u017eeta za treninge i razvoj (Anga\u017eovanost je iznosila 16% u 2001. godini, 13% u 2008. i 2010. godini,\u00a0 16% u 2015. i 13% u 2022. godini)<\/span><\/b><span data-contrast=\"none\">. Ono na \u0161ta je Martin La\u0161kolnig ipak upozorio je \u010dinjenica da je upitnik razvijan u Sjedinjenim dr\u017eavama, te da razli\u010dite kulture zemalja koje su obuhva\u0107ene anketom imaju uticaj na odgovore ispitanika, ali to donekle mo\u017ee da objasni same odgovore ali ne i nedostatak varijacija.\u00a0<\/span><span data-ccp-props=\"{&quot;134233117&quot;:true,&quot;134233118&quot;:true,&quot;201341983&quot;:0,&quot;335559740&quot;:276}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"none\">Na primer, jedno od pitanja je: da li imate prijatelja na poslu? Francuzi ni ne \u017eele da imaju prijatelja na poslu, imaju kolege i to je u redu. Ali, prijatelj na poslu \u010desto uve\u0107ava anga\u017eovanost.\u00a0<\/span><span data-ccp-props=\"{&quot;134233117&quot;:true,&quot;134233118&quot;:true,&quot;201341983&quot;:0,&quot;335559740&quot;:276}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"none\">&#8211; Srbija se relativno dobro kotira na toj listi, mada ne tako dobro kao Rumunija i generalno lo\u0161ije od prvih suseda, osim Hrvatske, ali bolje i od Francuske, Italije, Austrije\u00a0 i Nema\u010dke, rekao je Martin La\u0161kolnig.\u00a0<\/span><span data-ccp-props=\"{&quot;134233117&quot;:true,&quot;134233118&quot;:true,&quot;201341983&quot;:0,&quot;335559740&quot;:276}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"none\">&#8211; Galupovo istra\u017eivanje anga\u017eovanosti pokazuje da u periodu od dve decenije skoro da nema varijacija u stepenu anga\u017eovanosti.\u00a0 Na svetu je anga\u017eovanost u poslu u proseku 23%. Ali, ne\u0161to nedostaje u toj slici. Nedostaju kompanije koje implementiraju najbolje prakse. Te kompanije umesto onih 2\/3 zaposlenih koji ne \u017eele da budu na tom poslu, kako smo videli u istra\u017eivanju, imaju 72% odnosno 2\/3 zaposlenih koji \u017eele da rade, da budu anga\u017eovani i pri tome im je prijatno na poslu, naglasio je Martin La\u0161kolnig.<\/span><span data-ccp-props=\"{&quot;134233117&quot;:true,&quot;134233118&quot;:true,&quot;201341983&quot;:0,&quot;335559740&quot;:276}\">\u00a0<\/span><\/p>\n<h2 aria-level=\"2\"><span data-contrast=\"none\">Kako posti\u0107i radnu kulturu sa visokim stepenom anga\u017eovanosti?<\/span><span data-ccp-props=\"{&quot;134245418&quot;:true,&quot;134245529&quot;:true,&quot;335559738&quot;:40,&quot;335559739&quot;:0}\">\u00a0<\/span><\/h2>\n<p><span data-contrast=\"none\">La\u0161kolnig je kazao da predla\u017ee model od 5 koraka. Ti koraci su 1. sigurnost, 2. identitet, 3. pripadanje 4. vizija i smisao 5. kompetencija.<\/span><span data-ccp-props=\"{&quot;134233117&quot;:true,&quot;134233118&quot;:true,&quot;201341983&quot;:0,&quot;335559740&quot;:276}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"none\">&#8211; Prvi od tih koraka, \u010desto nedovoljno shva\u0107en ili pogre\u0161no shva\u0107en, je sigurnost. Svi ste \u010duli za izraz psiholo\u0161ka sigurnost.<\/span><b><span data-contrast=\"none\"> \u0160ta je psiholo\u0161ka sigurnost? To nije situacija u kojoj se svi dopadamo jedni drugima, to je situacija u kojoj je bezbedno da pitamo te\u0161ka pitanja.<\/span><\/b><span data-contrast=\"none\">\u00a0 To onda vodi refleksiji, odlukama, mo\u017eda druga\u010dijem putu u budu\u0107nost. Drugi korak je identitet, odnosno sloboda da budemo to \u0161to jesmo. Tre\u0107e je pripadanje, te se pitamo \u010demu \u017eelimo da pripadamo. Nije svaka sredina ono sa \u010dime \u017eelimo da budemo povezani. Treba da se upitamo ko \u017eivi na\u0161e vrednosti? Na nas u velikoj meri uti\u010du ljudi sa kojima provodimo najvi\u0161e vremena, bez obzira da li po izboru ili ne. O va\u017enosti vizije i smisla, kao i o va\u017enosti kompetencije znamo mnogo, ali za njih nikog nije briga ukoliko ne postoji ispunjenost prva tri korak, zaklju\u010dio je Martin La\u0161kolnig.<\/span><span data-ccp-props=\"{&quot;134233117&quot;:true,&quot;134233118&quot;:true,&quot;201341983&quot;:0,&quot;335559740&quot;:276}\">\u00a0<\/span><\/p>\n<h2 aria-level=\"2\"><span data-contrast=\"none\">Pazi kome daje\u0161 privilegiju da te naljuti<\/span><span data-ccp-props=\"{&quot;134245418&quot;:true,&quot;134245529&quot;:true,&quot;335559738&quot;:40,&quot;335559739&quot;:0}\">\u00a0<\/span><\/h2>\n<p><span data-contrast=\"none\">La\u0161kolnig je naglasio da je izuzetno va\u017eno da lideri <\/span><b><span data-contrast=\"none\">usvoje uravnote\u017een na\u010din razmi\u0161ljanja i vode i sebe i timove sa jasno\u0107om i smireno\u0161\u0107u.\u202f<\/span><\/b><span data-ccp-props=\"{&quot;201341983&quot;:0,&quot;335559739&quot;:0,&quot;335559740&quot;:276}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"none\">Podsetio je na va\u017enost na\u0161e reakcije na doga\u0111aje, i, parafraziraju\u0107i \u010duvenog Stivena Kovija (Stephen Covey) pozvao da te reakcije biramo:\u00a0<\/span><span data-ccp-props=\"{&quot;134233117&quot;:true,&quot;134233118&quot;:true,&quot;201341983&quot;:0,&quot;335559740&quot;:276}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"none\">&#8211; Postoji prostor izme\u0111u stimulacije i reakcije. U tom prostoru mi imamo slobodu i mo\u0107 da izaberemo svoj odgovor i priliku za rast. Rezultat ne proisti\u010de iz samog doga\u0111aja, ve\u0107 iz kombinacije doga\u0111aja i na\u0161eg odgovora na njega, podsetio je La\u0161kolnig. On je podsetio da postoje situacije u kojima ne mo\u017eemo istovremeno biti i sre\u0107ni i u pravu, te da biramo pa\u017eljivo, kao i da selektivno dajemo drugima privilegiju da mogu da nas naljute ili rastu\u017ee.
